1. Training the Ethical Workforce
The November issue of Talent Management magazine featured an article by Brian Summerfield titled, "Training the Ethical Workforce," featuring case studies on the role of ethics in organizations such as Hewlett-Packard (HP) and Reuters. Summerfield says that while most organizations have some type of ethical foundation in place in the wake of the collapse of Enron, WorldCom and Arthur Anderson - those values aren't enough on their own. Organizations need to clearly communicate their ethical principles so that they are a part of the organization's day-to-day culture.
Rising risks associated with lapses in ethics have changed the way our top executives view ethics as an organizational value - and when those individuals have bought into the importance of an ethical culture, the impact is felt across the organization. Hewlett-Packard has developed its Standards of Business Conduct (SBC), serving as a company-wide 'conscience' of the values and standards they have mandated. Jon Hoak, HP's vice president and chief ethics and compliance officer said, "(We're) global ... That creates a lot of complexity, but despite that complexity, we have one set of Standards of Business Conduct that applies across all of these operations. That's what binds us together as a company." Hoak goes on to say, "We ask whether what we're doing is not only legal but also ethical."
Developing and deploying a company code of ethics is not enough to create a shift in our organizational culture. We need to keep our ethical standards visible and continually communicated to employees, as well as offer training and consequences that support our policies. After all, Enron had an ethics program! This is where learning and development professionals play a key role in regards to corporate ethics - becoming a partner with the organizational branch responsible for your ethics program - whether that falls under HR, general counsel, or a compliance department.
Summerfield says that learning and development programs will be asked how they can ensure that this ethics training will stick in people's minds. He suggests that web-based training is sufficient for general company-wide ethics issues that can offered in short segments and easily mandated and delivered. This training will need to be followed up, however, with communication that reinforces its messages. Hoak suggests that some department-specific ethics training may be necessary for your sales force, as an example. He also encourages that managers get involved, and instructor-led or facilitated learning occur in order to have an open back and forth dialogue that could prove very meaningful. Reuters reinforces their ethics standards through messages delivered company-wide via e-mail and in company e-newsletters.

2. Using ROI to Make the Business Case for Training
When it comes to funding training programs, our senior managers and executives want to know which elements of the business can benefit from the training, what results they are getting from the training and development expenditures, and why they should spend any money on training in the first place. In making a business case for training, as HR and training professionals, we need to answer the question, "what are the likely financial consequences of taking this action or making this decision?" The answer should show your management team that the training you are proposing is going to help the organization, and impact the bottom line ... now those are terms the money managers and decision makers can understand!
